SECTION ONE
Improved market conditions and the subsequent rise in recruitment activity have been the catalysts for the movement of candidates back into a position of power across Australia and New Zealands job markets. Skills shortages are now emerging in all of the sectors surveyed. According to our survey data, they are most prominent in accountancy & nance, operations, sales & marketing and engineering disciplines. But while candidates have more negotiating power, we are yet to see widespread salary increases. Our survey data shows that 37 per cent of employers increased salaries by less than 3 per cent and 43 per cent by between 3 and 6 per cent. Looking forward, employers are predicting similar conservative increases (43 per cent and 44 per cent respectively). This is lower than candidate expectations which have risen in response to rising job numbers and demand for particular skills. Thus the gap between candidate expectations and actual offers is widening in some areas signicantly.
The second mining boom and a two-speed economy in Australia, tighter credit conditions and higher terms of trade, in addition to the short-term impact of natural disasters in both Australia and New Zealand, have not stopped 74 per cent of organisations indicating they expect business activity to increase over the next 12 months. Certainly the increased number of jobs registered with us supports this trend, and employers now need to find a way to bridge the skills gap while candidates gain confidence and increase their salary expectations. Hiring intentions continue to rise with 45 per cent of organisations intending to increase their permanent staff levels and at the same time 31 per cent of employers have experienced an increase in staff turnover. So a competitive talent race will emerge. In such cases, salary is just one element in a comprehensive range of strategies that employers should consider for recruiting success. Over the last twelve months many New Zealand businesses entered recovery mode and increased their headcount once more. Demand for accountancy and finance specialists has steadily increased as a result of returning confidence and rising revenue. Candidates too are confident, which has increased turnover as they explore their options. Those companies who wish to strategically grow headcount in preparation for an improving economic climate instead often find themselves maintaining present staff levels. Another challenge has come from the strength of the New Zealand dollar in relation to international currencies, which has made it attractive for newly qualified Accountants and Analysts to travel overseas for their Big OE, leaving gaps in the market behind them. Thus the shortage of skilled candidates in the domestic market has been quickly exposed and CA firms and corporate business have consequently focused on attracting both local and international candidates. In particular demand are Analysts as organisations focus on maximising profitability and revenue in response to the improving market, through analysing pricing strategies, costs and overall business performance. Positions that can add value in these areas, aid executive decision making and immediately impact on the bottom line have increased. Management Accountants, Cost Accountants as well as Financial Accountants with a formal qualification and at least two years commercial experience are in high demand. In particular, those with extensive experience in the manufacturing, FMCG, utilities or telco industries are sought. These industries had strict headcount restrictions during the downturn but are recruiting once more. Like last year, Credit Controllers and collections specialists have remained in strong demand given the need to manage credit risk and collect bad debt. Temporary and contract recruitment activity has also increased, particularly in the first quarter of 2011. In addition to the standard requirements of maternity, holiday and sick leave cover, many businesses are using interim assistance while a permanent candidate is recruited. Demand for contract Systems Accountants or senior finance executives with sound experience in systems implementation has also increased dramatically in response to the renewal of system implementation and upgrade projects. Within practice, demand has increased for Senior to Manager BAS Accountants with between four and seven years experience due to the number of people at this level moving off shore for opportunities. Senior and Partner level Auditors are also sought. Many audit contracts have changed hands, which increases the need for External Auditors. In addition, the need for two Partner sign-off on most audits has created senior and partnership roles. Given the demand for experienced professionals, employers are becoming more flexible. The most obvious example of this is the willingness to consider candidates with strong experience but no professional qualification.

BANKING
Many candidates have high expectations for more lucrative bonuses over the coming year, which if not met will likely result in higher turnover.
AUSTRALIA
In terms of salaries, in general the market is yet to deliver any significant increase, although the very real and acute candidate shortages that are emerging in most sectors and specialisms will drive them up over the coming months. The main trend to date has been the return of depressed salaries to pre-Global Financial Crisis levels. Over the past year, bonus payments have resumed. Many candidates have high expectations for more lucrative bonuses over the coming year, which if not met will likely result in higher turnover.
SECTOR OVERVIEW
Hiring activity in the banking sector has been stop and start over the past 12 to 18 months, constantly adjusting to the impact of market movements both locally and overseas. A frenetic burst of activity in early 2010, instigated as banks emerged from the Global Financial Crisis, was followed by a pause in the third quarter of 2010 as they regrouped. By early 2011, confidence was evident in not just the domestic but the global market and banks and independent wealth management businesses looked to capitalise by securing highly skilled and qualified candidates. Vacancy activity has now stabilised at pre-Global Financial Crisis levels, although hiring patterns do differ by state and sector. In the mainstream banking sector, demand has increased for good Business Development Managers and Relationship Managers in corporate & commercial banking, equipment finance and leasing. Front office candidates also find their skills in demand as employers look for good sales skills to increase revenue. We have also seen increased activity in the SME business lending market as the big banks look to grow their market share. Transactional Bankers and those with trade finance experience are also once again in demand. In the Eastern States demand is high on the mortgage support side, in particular in document preparation, settlements and discharges. By contrast in Western Australia the mortgage finance market has been extremely flat and the demand for mortgage processors is at a five-year low as a result of the states flat housing market. Private Bankers are also in demand once more. Meanwhile, as global equity markets went into recovery the demand rose for full service Stockbrokers and Private Client Advisors, particularly those with their own client portfolios or strong business development skills. There has also been increased demand for experienced equity analysts particularly in the oil & gas sector and the resources sector. Within investment banking, technical candidates within the risk and IB product and sales space are in high demand and many have been poached by competitors offering increased salaries. Front office sales roles are increasing, and consequently so too are operations and sales support roles. Product Development Managers and Product Managers are in high demand as organisations seek to step out of the Global Financial Crisis with an innovative and competitive approach to lead the market. Similarly, technical banking Business Analysts are in high demand as projects and programs launch to realise growth and development strategies. On the entry level, we have experienced a significant surge in the number of volume recruitment campaigns that banks are running for support and processing as well as phone-based sales and lending candidates. In particular, banks have embarked on campaigns to attract new small business and retail lending customers and increase their sales with new products. Demand for temporary staff in the operations and support arena remains strong. The appeal of a flexible workforce means the banks can increase and decrease staffing levels at short notice to cope with peaks and troughs in business levels. On the wealth management side, the demand for Financial Planners and experienced Paraplanners has remained consistently high throughout the year and we are once again experiencing acute skills shortages in this area across most of Australia. Banks have raised their expectations of financial planning candidates in response to legislative changes relating to educational compliance. This has further reduced the pool of suitable talent. Given that banks and larger institutions did not hire Trainee Planners and Associate Planners during the downturn, the shortage of appropriately trained and suitable candidates is now becoming acute. Thus we anticipate that organisations will need to review their hiring strategies and utilise training to keep up with demand.
NEW ZEALAND
New Zealands banking sector has overcome significant and very public challenges over the past two years. Many banks have restructured and reassessed their business practices and strategies during this time and are all now cautiously moving forward towards a year of growth. They are also reaffirming their brand and reputation to customers and are opening or reopening regional branches. New finance companies have emerged, and although the sector has been somewhat tarnished as a result of the Global Financial Crisis, many are aggressively trying to establish themselves by capturing market share. Recruitment activity has been static, however confidence is slowly returning and recruitment freezes have been lifted. All major banks and finance companies are actively hiring both replacement staff and candidates for newly created roles, although they still remain cautious as global forces put pressures on the domestic market. Retail revenue has fallen considerably as a result of stricter lending criteria. Therefore the focus on generating greater revenues from business banking customers has increased and stretches from SME through to corporate institutional banking. Remuneration packages have consequently increased as experts in this area, with strong relationships and portfolios, are in high demand. After two years of very little salary movement, candidates are attracted to opportunities that offer better remuneration. In particular those candidates with exceptional skills, who can bring value-added components to a new employer, have a number of options presented to them and so are receiving the highest increases. This includes senior managers, business development managers and candidates successful in high net worth value retention or market share growth. We are also seeing salary increases within collections and debt restructuring, as well as risk and compliance. Entry and mid level positions have seen some small to medium salary increases. At this level, candidates can be more selective about the organisation, position and career opportunities offered as more employment options become available, particularly in the business development and relationship management areas. Temporary assignments have increased in product development as companies seek to gain a competitive edge on product and/or service, with rates of pay rising correspondingly. The Christchurch earthquake has increased the need for temporary and permanent staff in customer facing roles. We expect this need to continue in the near future. Banking candidates are advised to be very specific with their applications and understand that while the market has become more buoyant, employers are discerning and the recruitment process is somewhat slower. In different areas of the sector, contracting could be an option since the way the banks are recruiting has evolved in response to the change in the global market.
